Landslide Limousine Performance management plan Essay Stonefield is starting up a new limousine business with 25 employee, located in Austin, Texas. The performance management plan is the starting point or a map for the company to identify and achieve the desire outcome they want for their employees and their customer. The company wants to maximize its goal through its performance management plan. the performance framework alone with the strategies of the business will developed an organizational performance philosophy, performed job analyses to identify necessary skills needed by employees, identified methods for measuring employee’s skills, developed a process for addressing skill gaps, and developed an approach for delivering effective performance feedback to employees. Performance management plan should always be use as a tool for a business to run smooth. The performance management framework with the strategies of the business According to Cascio (2013), at a general level, the broad process of performance management requires that you do three things well: define performance, facilitate performance, and encourage performance. The managers at Landslide must ensure that each and every employee know what is expected of them. They must have goals that are sustainable. The goals that are set must â€Å"make the company successful† (Cascio 2013). Managers must facilitate performance by eliminating roadblocks. They must provide all the right resources, tools and training. With that being said they must also hire the right employees in other words hire the right fit. You can’t have an employee with a bad driving record driving for a limo service, so you have do a background check just one example. Every employee like the last one, encourage performance, managers should always encourage employees in some kind of way, show them how they are appreciated. According to Cascio (2013), don’t bother offering rewards that nobody cares about, like a gift certificate to see a fortune teller. If  you are good to your employees they will be good to you. Show them you care. Organizational performance philosophy The philosophy of Landslide Limousine will be to utilize the max efficiency and the effectiveness of each employee’s performance; and furthermore to facilitate communication between the employees and their supervisors, according to University of California, Berkeley (2014), employees at all levels are responsible for actively communicating with their supervisors about their performance, taking an active role in planning their development, being accountable for their actions, and continually striving for excellence in their performance. Supervisors are responsible for training and making sure that the employees have the right tools to carry out the mission or job. They have to make sure the job is done right. They have to make sure the customer are taking care of. The job analysis process to identify necessary skills needed by employees According to Cascio (2013), Performance standards translate job requirements into levels of acceptable or unacceptable employee behavior. Job analysis identifies what is to be done. Job analysis information can be gathered in a variety of ways, Landslide Limousine will be using all combinations of method. The observation is one method which is limited to only so many jobs. The interview method is gathering information which requires an interview with every employee. This should be easy to do since he is starting off with only 25 employees. The interview method should focus on how the employees is performing each job. The major duties of the position. Are there is job’s physical demands. This method can be time very consuming but it will help Landslide Limousine identify necessary skills needed by employees. The last method is the Questionnaires. This method is widely used it tells management where training is needed, what is going right, what is wrong and what need improving. It can be a very detail long and complicated process. Methods used for measuring the employees skills I would recommend Landslide use the Behavior-oriented rating methods and results-oriented rating method for measuring the employee’s skills. Managers should conduct ride-a-long with each driver to observe their behavior and to rate their skills against others. The manager should document the  observation. Mangers should always provide feedback in a timely manner. It should be taken to improve employee performance. According to Cascio (2013), behavior-oriented rating methods focus on employee behaviors, either by comparing the performance of employees to that of other employees or by evaluating each employee in terms of performance standards without reference to others. The results-oriented rating method is another great method to use. The company needs to have a way to do customer survey. Customer service is one of the most important skills that should be measured constantly. According to Cascio (2013), results-oriented rating methods place primary emphasis on what an employee produces; dollar volume of sales, number of units produced, and number of wins during a baseball season are examples. In other word a limo driver will be rated on how well his/her skills are with customer service. They are being rating and measured at all times. Process for addressing skill gaps When addressing skill gaps it should be communicated on a daily basic but in a more formal way during the Performance evaluation. It should identify the areas that need improvement, a performance improvement plan (PIP) can be put in place. This is the opportunity for an employee that do not have all the skill to succeed to receive the appropriate training that he/she did or didn’t have. When addressing area for improvement communication is the key between managers and employees. Approach for delivering effective performance feedback According to Cascio (2013), before giving feedback, getting training in performance appraisal interviewing, planning to use a problem-solving approach rather than â€Å"tell -and-sell,† and encouraging subordinates to prepare for performance-feedback interviews, is important. Also, while giving feedback, each manager should be encouraging subordinates to participate by being specific, being an active listener, setting mutually agreeable goals for future improvements, avoiding destructive criticism, and judging performance and not personality and mannerisms. Lastly, after the feedback is communicated, each manager should periodically assess progress toward goals and make organizational rewards contingent on performance. If Landslide Limousine needs to make sure they that provide these before,  during, and after feedback activities, these activities can help better the performance of each and every person that Landslide employ. Conclusion Having a good Performance plan before starting business is always a great beginning. You need a stepping stone to hire the right employee and to put the right people in the place. The Avalon Ballroom :: essays research papers

The Avalon Ballroom Mostly everyone has a hero, role model, or someone to look up to. These people can significantly affect your lifestyle, and what you do. The Avalon Ballroom by Ann Hood displays this type of character as the father of Lily, the protagonist. This highly respected patriarch inspires her to do many things, like to go to college at Princeton University just as he did. Lily seems to want to follow her father’s footsteps by going to Princeton University. This â€Å"god-like† figure has affected Lily’s entire family in many ways. Lily is enthused by Trip, her father, and is obvious when she said â€Å"I need to come up with $2,000 so that I can go to Princeton in the fall. That’s why I work all these stupid jobs and why I never get to go to the clubs with everyone else. I’m saving every penny to go to Princeton. Don’t ask me why, but going there is like the most important thing in my life.†(Hood 17) Throughout the story, Lily tries very hard to get the money, and doesn’t waste any, that it drives her to be angered with her mother when she said â€Å"I’m thinking, why doesn’t she write something that makes money? Maddie Hazelton’s mother writes articles for magazines and gets at least $2,000 every time. I even tried to write one, but I got a rejection letter that basically s aid, ‘Forget it.’ My mother could do it, though. One article and my problem would be solved. One article about cellulite and I’d be on my way to Princeton.†(Hood 20) It is unbelievable how much the characters admire him. A quote that shows the adoration for even the slightest things, such as doing what he did, is displayed by this: â€Å"‘I’ve got some great news,’ I tell her. ‘I got into Princeton.’ ‘Princeton!’ Ottie shrieks. ‘A real Harper this one is. Carrying on the tradition. My, my.’ She beams at me and her orange lipsticked lips seem to take over her entire face.†(Hood 22) This venerable man is thought about by Pearl, Lily’s grandmother, and Sara, Lily’s mother, every single day. This inability to accept that he is gone, and to move on, has cause them both to construct shrines! These shrines are made up of numerous possessions of Trip’s, and are described by this quote: â€Å"Pearl already has a shrine to my father. It’s in his old bedroom, which still smells vaguely of a gym locker, all socks and soap.

 The Construction of Self-Ownership

The construction of Self-ownership through reflective surfaces.None of us have ever really truly saw our faces. We saw ourselves through mirrors and reflective surfaces, which posses a primordial role for viewing the self. But what if the mirrors we are using everyday are lying to us?Ourselves experiencing our own body is very different than imagining our body or seeing it in front of a mirror or experiencing ourselves looking out of our eyes. We are likely to experience our body as something apart from ourselves, something we have to look upon. The body seems to be more of a an external instrument for who you are than who you are. Our body is a tool where we can inhabit who we really are. Our minds fool themselves believing that this tool is who we really are, but the body is only an interim transporter for the consciousness that is looking throw our own your eyes. Our minds bear off from the truth through the our own constructions of our inner image, which is made by mirrors or other reflective surfaces. In the absence of them, we might would not know what we look like. We would just experience our persona and the environment without a full awareness of our external physical image. Our mind would still build other self-images, maybe even a made-up picture of ourselves based on how people react to us, but it would be much arduous to identify with an image that was not constantly being reinforced by mirrors. How we perceive and think about ourselves is the self-concept. Being aware of it is having a concept of ourselves, a feeling of being disconnected and divergent from others. Corporal self-consciousness refers to the awareness of the interaction of our body in space with other objects. The occurrence of seeing ourselves with a third-person point of view threw reflective surfaces or mirrors. How see ourselves through a mirror influences the representations we have of ourselves compared with an accurate third-person point of view. Mirrors are fundamental instruments for understanding and reviewing the self. Mirror reflections of one's constitution can be identified the near person's body space, which empowers overhauling of our bodies representations. We use mirrors for visual references and navigations of complex actions and to acknowledge ourselves. We can intuitively perceive how a mirror's reflections relate to our real bodies when we are situated facing one. A lot of us can probably recall hearing someone describing themselves with a list of negative adjectives and the next step they they take is standing in front of a piece of metal and in their eyes their lives are ruined. Did this person ever saw their face with their naked eye? No. This implies that we, human beings, let myths and hypothesis dictates our lives. It is a lie that we are telling to ourselves. A piece of a metal that is a human invention and has the power to give you pain or satisfaction, amongst other positive or negative feelings. It can maybe be considered that this artefact is one of the ultimate methods of self-imposed distress due to the fact that it plays with the ones unconscious and conscious fears. As Jorge L. Borges wrote in the first paragraph of his poem â€Å"Los Espejos† (The Mirrors): â€Å"I, who have felt the horror of mirrorsNot only in front of the impenetrable crystalWhere there ends and begins, uninhabitable,An impossible space of reflections† The visual material from a mirror's reflection of our body is directed back to the body itself in front of the mirror. During the mirror complete body illusion we do not experience a referral of touch towards the location of the observed image or feel as though we are filling the place in the same spatial position as the image that we see. Instead, due to our inherent knowledge of the mirror's transformations, the visual content from the mirror reflection is interpreted back to our own body. The global experience of the complete body illusion is thought to comprise of diverse components. These components include referral of touch, the feeling that the touch one feels are the same as those one sees, as well as explicit feelings of ownership. The mirror surrenders us to a extracorporeal experience. The sensation of the projected out of the body and the allowance of seeing one's own body from the point of view of an external observer or even be able to project other places. There is a confrontation to an encounter that can be claimed to be experienced as a separation or unfolding of of the body. Reflective surfaces and mirrors help us to have a relationship and connect with the person we really are as a whole being. We don't see ourselves as someone but as an image of ourselves. One of the many controversial topics is racial profiling. For centuries, America has looked down and discriminated minorities and it still continues today. It began when minorities started to immigrate to America in search of better lives. Most whites believed in white supremacy and thought minorities were aliens. The police use racial profiling mostly towards minority groups. Racial profiling is the use of race or a skin color to suspect someone of doing an offense. While some people think that racial profiling is beneficial because it lowers crime rates, racial profiling creates false accusations against minorities; therefore we should limit the use of racial profiling.
